Abstract
The study proposes a conceptual model examining how knowledge infrastructure
capability comprising information technology infrastructure, organizational structure,
and human resources affects organizational performance of Pension Fund
Administrators (PFAs) in Nigeria. It introduces employee involvement culture as a
moderating factor that can strengthen this relationship. Given the historically poor
performance of PFAs, the study suggests that enhancing knowledge infrastructure,
organizational culture, and technology adoption can improve outcomes. The model aims
to deepen understanding of these relationships and provide practical insights for
stakeholders in the pension sector. The study recommends future empirical testing of the
model using robust techniques such as Partial Least Squares Structural Equation
Modelling (PLS-SEM) to validate the moderating role of employee involvement culture.
